L\u2019inclusion renvoie \u00e0 ce que les employeurs font pour optimiser leur effectif diversifi\u00e9 et aider les employ\u00e9s \u00e0 r\u00e9aliser leur plein potentiel.<\/p>\n<p>Pourquoi la diversit\u00e9 est-elle importante?<\/p>\n<p>Des \u00e9tudes indiquent que disposer d\u2019un effectif diversifi\u00e9 peut am\u00e9liorer le rendement financier, la r\u00e9putation sur le march\u00e9, la productivit\u00e9 des employ\u00e9s et la performance collective d\u2019une organisation.<\/p>\n<p>Dans quelle mesure les entreprises canadiennes refl\u00e8tent-elles la diversit\u00e9 de notre pays?<\/p>\n<p>Un aper\u00e7u des grandes entreprises du Canada montre que les femmes repr\u00e9sentent 47 % de l\u2019effectif, mais moins de 6 % de tous les PCD. De leur c\u00f4t\u00e9, les minorit\u00e9s visibles repr\u00e9sentent 30 % de la population totale du Canada, mais moins de 3 % des directeurs d\u2019entreprise.<\/p>\n<p>Si des milieux de travail diversifi\u00e9s sont logiques sur le plan des affaires, pourquoi la diversit\u00e9 n\u2019est elle pas repr\u00e9sent\u00e9e aux rangs des cadres?<br \/>\nSelon des recherches men\u00e9es par Catalyst, les barri\u00e8res sont le r\u00e9sultat de pr\u00e9jug\u00e9s involontaires au niveau syst\u00e9mique. Les femmes, par exemple, ne progressent pas dans leur carri\u00e8re aussi vite que les hommes. Les femmes qui viennent de terminer leur MBA gagnent 4 600 $ de moins que les hommes. Cet \u00e9cart s\u2019\u00e9largit \u00e0 plus de 8 000 $ en quelques ann\u00e9es. Malgr\u00e9 les meilleures tentatives des employeurs d\u2019\u00eatre ouverts d\u2019esprit et \u00e9quitables, des pr\u00e9jug\u00e9s cach\u00e9s forment encore les interactions quotidiennes \u00e0 tous les niveaux du milieu de travail.<\/p>\n<p>Les pr\u00e9jug\u00e9s sont envahissants parce que nos cerveaux sont programm\u00e9s \u00e0 traiter de vastes quantit\u00e9s de renseignements en les cat\u00e9gorisant et en les \u00e9tiquetant rapidement, et en portant des jugements h\u00e2tifs. En fait, les groupes minoritaires sont tout aussi vuln\u00e9rables aux m\u00eames pr\u00e9jug\u00e9s implicites que les groupes majoritaires, selon des chercheurs de l\u2019Universit\u00e9 Harvard.<\/p>\n<p><img decoding=\"async\" class=\"alignleft wp-image-3824\" src=\"http:\/\/www.hireimmigrantsottawa.ca\/wp-content\/uploads\/2016\/03\/Vandana-150x150.jpg\" alt=\"Vandana\" width=\"164\" height=\"164\" srcset=\"https:\/\/www.hireimmigrantsottawa.ca\/wp-content\/uploads\/2016\/03\/Vandana-150x150.jpg 150w, https:\/\/www.hireimmigrantsottawa.ca\/wp-content\/uploads\/2016\/03\/Vandana-144x144.jpg 144w\" sizes=\"(max-width: 164px) 100vw, 164px\" \/>Les pr\u00e9jug\u00e9s peuvent avoir un effet cascade dans l\u2019ensemble d\u2019une organisation, en commen\u00e7ant par un syst\u00e8me de gestion du talent \u00e9tabli par les cadres sup\u00e9rieurs. Les employ\u00e9s qui correspondent aux pr\u00e9f\u00e9rences des cadres sup\u00e9rieurs sont plus susceptibles d\u2019avancer. Par exemple, un st\u00e9r\u00e9otype commun est d\u2019associer les dirigeants forts aux traits principalement masculins, tels que l\u2019esprit de d\u00e9cision et l\u2019intensit\u00e9 \u2013 la soi-disant image \u00ab pensez aux leaders, pensez aux hommes \u00bb. Ce st\u00e9r\u00e9otype va souvent \u00e0 l\u2019encontre des femmes. Les m\u00eames traits recherch\u00e9s dans des dirigeants solides masculins \u2013 l\u2019intensit\u00e9, l\u2019assurance \u2013 ne sont pas consid\u00e9r\u00e9s comme \u00e9tant souhaitables chez les femmes. Cependant, les femmes qui ne poss\u00e8dent pas ces qualit\u00e9s sont per\u00e7ues comme \u00e9tant faibles, ce qui cr\u00e9e une situation sans issue pour elles.<\/p>\n<p>Quelles r\u00e9percussions ces pr\u00e9jug\u00e9s cach\u00e9s ont-ils sur une organisation?<\/p>\n<p>Les employ\u00e9s qui ne correspondent pas aux pr\u00e9f\u00e9rences de l\u2019organisation pour assumer les r\u00f4les de leadership occupent normalement des postes de rang inf\u00e9rieur. Ils ont \u00e9galement des mentors ou des parrains au rang inf\u00e9rieur. Puisqu\u2019on ne leur assigne pas les projets les plus complexes ou importants, ces personnes commencent \u00e0 r\u00e9duire leurs ambitions professionnelles au fil du temps.<\/p>\n<p>Dans des milieux de travail o\u00f9 les pr\u00e9jug\u00e9s cach\u00e9s sont syst\u00e9miques, les employ\u00e9s ont tendance \u00e0 s\u2019adapter en cachant ou en minimisant la partie de leur identit\u00e9 que l\u2019on stigmatise. Une personne de la communaut\u00e9 LGBT, par exemple, pourrait \u00e9viter de discuter des d\u00e9tails de sa vie familiale avec ses coll\u00e8gues par crainte de ne pas \u00eatre accept\u00e9e. La pratique de cacher son identit\u00e9 ne s\u2019applique pas uniquement aux groupes minoritaires. M\u00eame les h\u00e9t\u00e9rosexuels blancs cachent certaines parties de leur identit\u00e9 pour \u00e9viter des pr\u00e9jug\u00e9s en fonction de la pression sociale. Ils peuvent ressentir de l\u2019anxi\u00e9t\u00e9, par exemple, par rapport \u00e0 leur statut social, \u00e0 l\u2019\u00e9cole de leurs enfants, ou au travail de leur conjointe.<\/p>\n<p>Comment les employeurs peuvent-ils cr\u00e9er un milieu de travail inclusif?<\/p>\n<p>Selon une analyse men\u00e9e par Catalyst d\u2019employeurs dans six pays, un milieu de travail inclusif est le r\u00e9sultat d\u2019un \u00e9quilibre entre deux dynamiques :<br \/>\n\u2022 Reconnaissance des qualit\u00e9s ou des comp\u00e9tences uniques d\u2019un employ\u00e9 qui lui distinguent des autres.<br \/>\n\u2022 Sentiment d\u2019appartenance qui fait en sorte que les employ\u00e9s se sentent qu\u2019ils font partie de quelque chose de plus grand qu\u2019eux.<\/p>\n<p>Comment lutter contre les pr\u00e9jug\u00e9s involontaires en tant qu\u2019<a href=\"http:\/\/www.catalyst.org\/knowledge\/how-combat-unconscious-bias-individual\">individu<\/a> [en anglais seulement] et en tant que <a href=\"http:\/\/www.catalyst.org\/knowledge\/how-combat-unconscious-bias-leader-your-organization\">leader<\/a> de votre organisation [en anglais seulement]<\/p>\n<p>Les personnes qui ont un plus grand sentiment d\u2019inclusion sont g\u00e9n\u00e9ralement plus productives, innovatrices et engag\u00e9es envers leur entreprise.<\/p>\n<p><iframe title=\"Vandana Juneja -
